Abstrakt     Izhodišča: Danes, ko posamezniku ni več zagotovljena služba do konca življenja, je načrtovanje delovne kariere zelo pomembno. Spremembe v okolju in hiter razvoj tehnologije povzročajo vedno večje zahteve uporabnikov storitev, predhodno pridobljeno znanje zaposlenih ne zadošča več. Prej ko se lotimo razmišljanja o razvoju delovne kariere in si jo sistematično načrtujemo, bolj smo lahko uspešni. Zaradi vse večje umske zahtevnosti pri opravljanju delovnih nalog, se morajo zaposleni sami, kot tudi delovne organizacije odločati za nadaljnje izobraževanje in razvoj kadrov, s katerimi bodo poskušali obdržati in povečati svojo konkurenčnost na trgu. Zavedati se moramo, da posamezniki ostanejo tako dolgo na enem delovnem mestu, dokler se lahko še učijo in osebnostno razvijajo. Izobraževanje in usposabljanje izvajalcev zdravstvene nege v intenzivnih enotah je torej nujno, če želimo kakovosten in strokoven zdravstveni sistem, ki učinkovito sledi spremembam. Osnovni namen raziskovalne naloge je bil ugotoviti možnosti in ambicije izvajalcev zdravstvene nege v intenzivnih enotah Univerzitetnega kliničnega centra Maribor in podporo delovne organizacije pri doseganju teh ambicij. Empirični cilji so bili usmerjeni v ugotavljanje zadovoljstva anketirancev z možnostmi razvoja kariere, stopnje motivacije za učenje in količino prenosa znanja iz izobraževanja v neposredno delovno okolje in ugotoviti, ali je za Univerzitetni klinični center Maribor njihovo znanje in izobraževanje vložek ali investicija. Metode: Uporabljena je bila deskriptivna raziskovalna metoda s pomočjo prevzemanja teoretičnih osnov že znanih in objavljenih slovenskih in tujih avtorjev. Ciljna skupina anketiranih so bili izvajalci zdravstvene nege na Oddelku za intenzivno interno medicino, Oddelku za anesteziologijo, intenzivno terapijo in terapijo bolečin ter izvajalci zdravstvene nege intenzivne enote na Kliniki za pediatrijo v Univerzitetnem kliničnem centru Maribor. Podatki so bili pridobljeni z anketnim vprašalnikom, urejeni s pomočjo kvantitativne analize. Rezultati: V raziskavi je bilo ugotovljeno, da se anketiranci zavedajo izjemnega pomena strokovnega izpopolnjevanja in vseživljenjskega učenja, saj menijo, da je pomembno za njihov osebni in strokovni razvoj. Sedanje delovno mesto jim ne predstavlja vrhunca njihove kariere. Kljub temu, da je Univerzitetni klinični center Maribor učeča se organizacija, so mnenja anketiranih glede spodbude izobraževanja znotraj organizacije različna, prav tako je večina anketiranih mnenja, da jim v organizaciji ni omogočeno napredovanje. Razprava in zaključki: Raziskava razvoja delovne kariere izvajalcev zdravstvene nege v intenzivnih enotah Univerzitetnega kliničnega centra Maribor kaže na to, da je način izobraževanja podrejen modelom izobraževanja iz preteklosti in da za izobraževanje in razvoj zaposlenih v intenzivnih enotah skrbijo le linijski vodje. Na osnovi ugotovitev je bila predlagana prenova sistema izobraževanja in razvoja zaposlenih.Backgrounds: Today, when an individual is no longer guaranteed a job for the life time, planning ones career is very important. Changes in the environment and the rapid development of technology cause the increasing demands of service- users, previously acquired knowledge of employees is no longer enough. The sooner we start thinking about developing working careers and about the systematic planning of them, the more we can be successful. Due to the growing intellectual complexity in the performance of duties, the employees themselves, as well as labor organizations have to decide for the further education and the human resource development, which will try to maintain and increase their competitiveness on the market. We have to be aware that individuals stay in one job as long they still can learn and personally develop. Education and training of health care providers in intensive care units is therefore essential if we want a quality and professional health-care system that effectively tracks changes. The main objective of the study was to determine the possibilities and ambitions of nursing in the intensive care units of the University Medical Centre Maribor and the support of the work organization in achieving these ambitions. Empirical goals were oriented to determine respondents satisfaction with the career development opportunities, the level of motivation for learning and knowledge transfer from the education into the direct work environment and to determine whether for the University Clinical Center Maribor their knowledge and education are an input or an investment. Methods: The descriptive research method by assuming the theoretical bases of already known and published Slovenian and foreign authors has been used. The target group of respondents were the providers of the intensive care at the department of Internal Medicine, Department of Anaesthesiology, Intensive therapy and pain therapy and the providers of the health care at the intensive care unit at the Paediatric Clinic at the University Medical Centre Maribor. The data have been obtained by a questionnaire and arranged with the help of the quantitativeanalysis. Results: The study has determined that the respondents are aware of the exceptional importance of the professional development and the lifelong learning, because they believe that it is important for their personal and professional development. The post does not represent the climax of their career. Despite the fact that the University Clinical Center Maribor is a learning organization, the views of respondents regarding the training incentives within the organization are distinguished, also the majority of the respondents believe that their progression in the organization is not enabled. Discussion and conclusions: The research of the work career development of the health care providers in the intensive care units of the University Medical Centre in Maribor shows that the way of the education is subordinated to the education model in the past and that for the education and the development of the employees in the intensive care units only the line managers are taking care. Based on the findings a renovation of the education and development system of the employees has been propounded.
